Beyond technological affordances: Trust and continued intention to use AI-enabled recruitment systems across neurodivergent and neurotypical applicants.

Abstract
This study examines how technological affordances shape applicants' continued intention to use AI-enabled recruitment systems, with particular attention to differences between neurodivergent and neurotypical applicants. Grounded in the Elaboration Likelihood Model, the study investigates association, editability, persistence, and anonymity as evaluative cues and examines the role of trust in applicants' continued intention to use AI-enabled recruitment processes. Data were collected through an online survey of 324 individuals with prior experience using AI-enabled recruitment systems. Structural equation modeling and multi-group analysis were employed to test the proposed relationships across applicant groups. The results indicate that association, editability, and persistence exert significant positive effects on continued intention to use AI-enabled recruitment systems, whereas anonymity does not demonstrate a significant direct effect. Trust functions as an intervening mechanism linking anonymity, association, and persistence with continued intention to use, while editability exerts a strong direct effect independent of trust-based evaluations. Multi-group analysis further reveals that neurodivergent and neurotypical applicants differ in how technological affordances and trust shape continued intention to use AI-enabled recruitment systems. The findings underscore the significance of affordance-based evaluation and neurodiversity-sensitive design in AI-driven recruitment.
